Supervisory and Managerial Skill Development Series

Introduction

The Supervisory and Managerial Skill Development Series consists of nine modules.  The curriculum targets newly promoted supervisors, managers new to SLAC, and any managers who wish to strengthen specific skills. The modules are designed to meet one overarching objective – developing supervisory/managerial competencies that are essential to the success of our Laboratory. To that end, the modules support development in each of the six Leadership/Professional competencies in the new Performance Evaluation tool.

Leadership Competencies & Supporting Training

Supervisor training has far reaching benefits. When we focus on improving the performance of our supervisors, we are improving the performance of everyone in the Laboratory. Competent Lab supervisors with proper training will better direct and lead our staff into the future.

Goals

  • Develop a staff of competent supervisors who understand and manage human and capital resources in a strategic fashion
  • Assist supervisors in the recognition and consistent application of SLAC and Stanford policies and practices
  • Provide supervisors with essential skills to build more confident and self-motivated employees and teams

Who Should Attend?

This program is only for employees currently in a supervisory or managerial role.

  • New supervisors promoted internally or externally hired. Must complete required modules within first year in supervisory role
  • Experienced supervisors and managers new to the Lab. Must complete required modules within first year in supervisory role
  • Experienced managers who wish to refresh or enhance their skills, knowledge, and management techniques

Description

  • Most modules are two hours and are offered three times yearly
  • Specific modules are required for all new managers/supervisors (indicated by *)
  • Modules can be taken in any order

Module A:  The Leader in You

Presented by: Maria Mastrokyriakos and Frank Topper

What's your leadership style? What are your strengths, personal challenges and limitations? The focus of this session is understanding your tendencies, typical modes of operating, and better understanding how behavior influences your effectiveness and the actions of your team. As pre-work, you will take a personal assessment which will assist in identifying your individual strengths and developmental needs as a leader.

You will use the personal leadership assessment results to interact with your peers to uncover nuances and share stories of how you are and how you want to be. Lab-realistic case studies provide insights, building on your strengths to improve your management skills.

Learning Outcomes

Managers and Supervisors will:

  • Take a self-assessment that provides valuable insight into both strengths as a leader and behavioral tendencies that may impede effective management
  • Understand how their peers approach self-improvement and ensure their actions have the best impact on their staff

Module B:  Situational Leadership*

Presented by: Frank Topper and Maria Mastrokyriakos

Is there a single "best" style of leadership? The most successful leaders are those who adapt their leadership style to the individual group they are leading or attempting to influence. Effective leadership varies, not only with the person or group that is being influenced, but it will also depend on the task, job or function that needs to be accomplished. In this session, participants will discover how to flex their management style and tackle new challenges.  You will play to your strengths and explore methods for bringing out the best in staff.

Learning Outcomes

Managers and Supervisors will:

  • Understand your preferred leadership style and its limitations
  • Learn other options and approaches for developing your staff in ways that work best for them
  • Develop skill and knowledge to assess, assign, and oversee tasks, selecting the best leadership style that serves the unique situation and reflects the unique leader in you

Module C:  Coaching for Improved Performance

Presented by: Christine Green and Frank Topper

Coaching is the most effective way to influence poor performance and build a more productive, empowered team. The reality? It is often an overlooked activity on a supervisor’s daily list of things to do. 

In our Coaching for Improved Performance module, you will examine your staff’s performance and evaluate your readiness to hold potentially difficult performance conversations, while considering the consequences of not holding those conversations.  By the time the session is over, you should be able to recognize the benefits of coaching; identify the role of the coach; understand the techniques involved in successful coaching; and use coaching effectively to improve employee performance and help employees grow and develop.  You will have the opportunity to practice giving constructive feedback so you walk away with useful improved coaching skills.

Learning Outcomes

 

Managers and Supervisors will:

 

  • Be able to evaluate their own coaching skills and identify areas for improvement
  • Begin using proven techniques that promote a constructive dialogue (listening, validating, and agreeing on steps for positive change)
  • Take active steps to ensure that corrective measures are in place to address poor performance, resolve workplace conflicts and improve overall workplace climate and employee morale: this is your key to increasing and sustaining productivity

Module D:  Smart Choices: Hiring the Best People

Presented by: Lisa Mongetta and Frank Topper

How effective and efficient is your ability to screen, interview and select high performing employees? Reviewing your candidates for behavioral consistency can save you time and money, and selecting for the right fit is one of the most important decisions a supervisor can make. In this session you will learn how to develop and utilize behavioral-based interviewing techniques. You will learn how to closely examine a candidate’s past experiences and determine if their skills will bring immediate and long-term benefit to your department and SLAC in general.  You will also learn proven methods for obtaining critical information from references. New supervisors and experienced managers are encouraged to attend.

  • Develop a combination of interview questions
  • Learn to probe for details in the interview
  • Create a professional candidate experience - Sell the Opportunity
  • Conduct a thorough candidate evaluation

Module E: Diversity and Inclusion:  Making Differences Pay Off

Presented by: Frank Topper and Maria Mastrokyriakos

SLAC wants you to hire and retain top talent. The class will review directorate diversity goals. Participants will gain insight into conscious and unconscious biases and stereotypes via a set of interactive exercises and discussions.  Ideas for increasing inclusion and employee engagement will be discussed.

Learning Outcomes

Managers and Supervisors will:

  • Understand the importance and benefits of diversity in our Lab workplace and in our lives
  • Understand personal bias in the hiring process and work practices as well as how to minimize them
  • Examine ideas for promoting inclusion and diversity

Module F:  Performance Management*

Managing employee performance requires consistent communication, review, and feedback from the supervisor to his or her direct report.  As a process, performance management relies on clearly communicated expectations about the level of achievement the employee is expected to deliver. Additionally, performance management is based on SLAC's Competency Model to ensure a basic organizational consistency.  

Learning Outcomes

Managers and Supervisors will:

  • Understand SLAC’s competency and goal-based performance management process
  • Understand what performance management is and why it's important
  • Know when to use Coaching or a Performance Improvement Plan
  • Learn when Corrective Action should be initiated
  • Know what incentive programs are available; utilize reward and recognition measures to keep high performers motivated

Module G:  Managing Leaves and Absenteeism: The Supervisor's Role*

Presented by: Christine Green and Chris Bloyer

The ability to effectively manage employee absenteeism and leave of absences is pivotal to the overall success of your department.  There’s no doubt that chronic absenteeism and leaves of absences can be difficult to manage and track.  Insuring you are compliant with state and federal laws as well as Stanford and SLAC policy can be confusing and equally difficult. At the completion of this class, you will have a much better grasp on the supervisor's role in managing FMLA and Disability as well as other Leaves of Absences. Additionally, you will have a much better handle on how to address attendance issues with both exempt and non-exempt staff.              

Learning Outcomes

Managers and Supervisors will:

  • Effectively manage employee attendance and leaves in accordance with federal and state law, and policy and guidelines
  • Take appropriate steps when faced with excessive absenteeism of staff
  • Understand importance of working closely with Payroll and HR to insure that employee's time, benefits and compensation are accurately maintained when employee is on leave

Module H:  Supervision of Employees in the Bargaining Unit

Presented by: Chris Bloyer and Ann Allison-Marsh

The collective bargaining agreement ("CBA") covers the terms and conditions of employment for SLAC’s union-represented workforce. In this module, we will review the articles and paragraphs of the CBA that address specific terms and conditions of employment - seniority, classifications and trainings, hours, schedules and pay, leaves of absence, separation from the job, SLAC-specific side letters-that most directly require supervisory compliance. You will also come away with an appreciation of the rights management retains under the agreement, and the general use of the CBA as a supervisory tool.

Managers and Supervisors will:

  • Gain an understanding of the collective bargaining  agreement and its interpretation to ensure they are adhering to the contract provisions
  • Take effective measures to ensure management decisions are consistent with contract provisions
  • Recognize the important relationship between SLAC and the Union and promote a collaborative climate

Module I: Managing Financial Responsibilities

Presented by:  Charlotte Chang and Lori Zscherpel

Gain an understanding of the financial responsibilities related to your managerial role. Familiarize yourself with the resources in the Office of the Chief Financial Officer (OCFO) that are available to support you.  Discuss the flow of funds, “color of money”, accounting, budgeting & reporting structure, differences between direct and indirect costs, and costing theory.  Gain knowledge of specific DOE compliance requirements and audit issues related to the reasonableness of each transaction and related contracts. Increase your awareness of the many accounting and financial requirements unique to SLAC and Stanford. 

Learning Outcomes

Managers and Supervisors will:

  • Gain insight into their financial responsibilities for complying with internal controls
  • Gain an understanding of SLAC’s “Money Coming In” and management’s accountability for exercising strict adherence to the budget
  • Ensure procedures are in place which will guarantee proper and accurate classification and documentation of all financial transactions within department (Chart of Accounts)
  • Take steps to ensure accuracy, documentation and timeliness of “Money Going Out” – Payroll and Timesheets; Travel; Reimbursement; Purchasing; and Property Control

Module J: Conflict Resolution

Managing conflict well is an essential leadership trait.  As supervisors, you know that conflict can be
incredibly destructive to workplace relationships if it is not properly managed.  Managed in the wrong way, real
and legitimate differences between staff can quickly spiral out of control and the results can be damaging.  Relationships break down. Talent is wasted as employees disengage.  And it's easy to end up in a vicious downward spiral of negativity
and recrimination.

The good news is that conflict management skills can be learned.

In this module, supervisors will learn and practice skills they can use in the workplace to manage potentially
contentious discussions to achieve constructive outcomes and preserve relationships. With an emphasis on the 5 main modes
of dealing with conflict (Thomas-Kilmann Conflict Mode Instrument (TKI), supervisors will identify which approach
they tend towards when conflict arises, recognize that different modes may suit different situations and  practice
selecting the "best" approach given the workplace scenario.
 

Learning Outcomes

Managers and Supervisors will:

  • Learn Conflict Theory
  • Perform a conflict management style self assessment
  • Understand and explore different conflict management modes
  • Practice using skills for addressing and resolving workplace conflicts
